Bridging Military Precision and Corporate HR in Change Management with Zoe Poulton

Unless you know the why and why this change is happening, you're going to have a really hard time communicating that to anyone else in the company.

Andy Storch recently sat down with Zoe Poulton, a change management and leadership expert with a distinguished military background in the Royal Air Force, on the Talent Development Hot Seat Podcast. In their compelling conversation, Poulton shared invaluable strategies for navigating organizational change. Here are actionable steps to help you lead successful change management in your own company:

Understand the Resistance to Change

Poulton emphasized that the brain's inherent resistance to change is a significant blocker. Change requires learning and neural energy, making it essential to minimize resistance. Start by acknowledging this resistance and providing a clear context for the change. Engage employees early in the process to alleviate their fears and make them feel valued.

Communicate Transparently and Frequently

Transparency is paramount in managing change. Poulton highlighted the importance of honest and open dialogue about the change, including potential negative consequences. This approach builds trust and reduces uncertainty. Ensure continuous communication and keep employees informed about the progress and benefits of the change, including time frames for their realization.

Involve Senior Leadership and Secure Resources

Resistance from senior leaders often arises when changes require additional resources. Poulton advises involving senior leadership from the outset to secure the necessary support. Their participation signals the importance of the change and encourages organizational buy-in.

Address Employee Concerns

Concerns such as job security and work-life balance are common during organizational changes. Poulton stressed the need to address these pain points through candid discussions. Show empathy and understanding, and create safe spaces for employees to express their fears and questions.

Align Organizational Strategy and Minimize Change Fatigue

For change to be effective, it must align with the organization's strategic goals. Poulton recommended focusing on organizational alignment to minimize change fatigue and retain staff. Ensure that the change initiatives are consistent with the company’s long-term vision and values.

Upskill Employees to Handle Change

Effective change management involves equipping your workforce with the right skills. Invest in training programs that enhance employees’ capabilities to manage change internally. This not only empowers your team but also builds resilience within the organization.

Anchor Communications to Reduce Resistance

Poulton highlighted the concept of anchoring in communication, where you emphasize not just the changes but also what will remain unchanged. This approach helps to ground employees, reducing resistance and fear of the unknown.

Utilize Change Management Models

HR professionals should provide leadership with models like the change curve and learning dip to explain the emotional journey of change. These models can help manage expectations and reduce stress during the learning period.

Empower HR and Talent Development Professionals

Poulton advised HR professionals not to pressure themselves to innately know how to lead through change. Understanding the "why" behind changes and having open conversations with leadership can equip HR professionals with the context necessary to navigate these shifts effectively.

Leverage External Expertise When Needed

Sometimes internal resources may not suffice for managing significant changes. Don’t hesitate to bring in external consultants with skills and experience in change management to guide the process and offer tailored solutions.

Creating a culture that is adept at handling change requires intentional effort, empathy, and strategic alignment. By following these steps and learning from Zoe Poulton’s expert insights, organizations can navigate changes more smoothly and foster a more resilient work environment.
